Escasez de talento humano. ¿Cómo retenerlo?

¿Contratar a un hombre o una mujer? ¿Contratar a una persona joven o una persona mayor y con experiencia? Estas son preguntas básicas que nos hacemos cuando estamos buscando talento humano para cubrir una vacante, pero muchas veces las respuestas a estas preguntas se vuelven discriminatorias porque escogemos de forma subjetiva y no objetivamente.
Estamos en una época en la que temas sobre discriminación de género, edad, raza, cultura, religión, entre otras, están teniendo realce ante una generación que lucha para lograr la igualdad y el respeto de los derechos humanos. Como empresas y gestores de talento humano, son temas primordiales para tratar en nuestras empresas y no sólo para mantener o mejorar la reputación o seguir tendencias, sino porque es nuestra responsabilidad y compromiso, el ejecutar una buena y correcta gestión de nuestro recurso humano, desde el momento en el que seleccionamos a nuestros colaboradores y en su permanencia dentro de la organización.
¿Qué podemos hacer para ir erradicando esta forma discriminatoria de contratar talento?
Abordamos algunos puntos a considerar:
Evitar tener preferencia sobre un hombre o una mujer. Al momento de describir la plaza y definir las tareas y responsabilidades del puesto, analicemos si realmente es un puesto de trabajo en el que indispensablemente debe predominar el género. Recordemos que tanto hombres como mujeres tenemos la capacidad de desarrollar una función. La diferencia estará en reconocer las diferentes habilidades y competencias que deseamos tenga el candidato para desempeñar su cargo.
Describir las plazas sin colocar el género, así estaremos dando la oportunidad a que más personas apliquen a la vacante y podamos seleccionar de entre una amplia base de profesionales aptos para aportar en la empresa, indistintamente su género.
Muchos de los candidatos se sienten frustrados por la discriminación que viven con respecto a su edad. Los más jóvenes son rechazados porque no cuentan con experiencia y los adultos, porque posiblemente no están actualizados y se les subestima o su pretensión salarial es elevada. El 22% de los trabajadores encuestados en 19 países reconocen haber sufrido discriminación por razones de edad. (reporte Hopes and Fears 2021 de la consultora PwC).
Definir objetivos de la plaza. Al momento de definir la plaza y considerar un rango de edades, preguntémonos qué queremos lograr con la plaza y con el colaborador quien desempeñará el cargo. Si es un joven que no tiene experiencia, pero sí los conocimientos, debemos tener claro que vamos a necesitar el tiempo y disposición para enseñarle y guiarlo en su crecimiento; o si por el contrario necesitamos una persona con experiencia y seguridad y que aunque no tenga los conocimientos más actualizados, podremos darle la oportunidad de capacitarse, a cambio de contar con su experiencia para confiarle nuestros procesos o proyectos.
Definir el salario de acuerdo con la experiencia es primordial. Procuremos ser justos con el salario que ofrecemos a cambio de conocimiento, experiencias y competencias. Si tenemos dudas sobre cuánto ofrecer por un puesto de trabajo, podemos sondear lo que ofrece el mercado buscando en bolsas de trabajo para tener una idea más clara y objetiva.
Tratemos de dejar a un lado los paradigmas y prejuicios que nos limitan a crecer junto con talento que puede aportar al logro de nuestros objetivos.
